راهکارهای توسعۀ حرفه‌ای با تأکید بر رفتار کاری نوآورانه معلمان تربیت بدنی استان خراسان جنوبی

چکیده

زمینه: معلمان تربیت بدنی از عناصر مهم آموزش و تربیت در زمینۀ فعالیت بدنی و ارتقاء سلامتی هستند که با توجه به جامعۀ در حال تغییر، توسعۀ حرفه‌ای مبتنی بر نوآوری‌های روز، به بخش اجتناب‌ناپذیر زندگی حرفه‌ای آن‌ها تبدیل گردیده است.
هدف: هدف از این پژوهش، کشف راهکارهای توسعۀ حرفه‌ای با تأکید بر رفتار کاری نوآورانه معلمان تربیت بدنی استان خراسان جنوبی بود.
روش: روش پژوهش حاضر، کیفی و با رویکرد اکتشافی بود؛ که پژوهشگر طی مصاحبه با معلمان تربیت بدنی به بررسی راهکارهای توسعۀ حرفه‌ای با تأکید بر رفتار کاری نوآورانه پرداخت. جامعۀ آماری پژوهش، شامل کلیۀ معلمان تربیت بدنی استان خراسان جنوبی در سال 1404-1403 بود. نمونه‌های این پژوهش به‌صورت هدفمند بر اساس سابقۀ کاری، مدرک تحصیلی و آشنایی با مباحث نوآوری انتخاب شد. لذا جمع‌آوری داده‌ها به وسیلۀ مصاحبۀ نیمه‌ساختاریافته تا زمانی که اشباع داده‌ها حاصل گردید، ادامه یافت که از طریق مصاحبه با 14 نفر از معلمان تربیت بدنی استان خراسان جنوبی، اشباع نظری حاصل شد؛ اما برای اعتباربخشی به داده‌ها، فرآیند مصاحبه‌ تا 19 نفر ادامه یافت. اطلاعات به‌دست آمده از مصاحبه‌ها با استفاده از روش بنیادبخشی نظریه گلیزر و نرم‌افزار MAXQDA مورد تجزیه و تحلیل قرار گرفت.
یافته‌ها: تجزیه و تحلیل مصاحبه‌های انجام شده در قالب کدگذاری باز، محوری و انتخابی منجر به شناسایی 311 گزاره گردید. کدهای حاصل از مصاحبه‌ها در قالب، 34 کد محوری و 5 کد انتخابیِ راهبردهای حمایتی سازمان (9 راهکار)، ارزیابی و خودآگاهی (4 راهکار)، دوره‌های آموزشی (11 راهکار)، امکانات و فناوری‌های آموزشی (4 راهکار) و فرهنگ جامعه (6 راهکار) به‌عنوان راهکارهای توسعه حرفه‌ای معلمان تربیت‌بدنی با تأکید بر رفتار کاری نوآورانه تبیین گردید.
نتیجه‌گیری: بر اساس یافته‌های پژوهش حاضر سیاست‌گذاران و برنامه‌ریزان آموزش و پرورش می‌توانند با بهره‌گیری از راهکارهای ارائه شده، اهداف از پیش تعیین شده مربوط به حوزۀ معلمان تربیت بدنی را متناسب با نیازهای روز محقق سازند و تأثیرات منفی نبود راهکارهای توسعۀ حرفه‌ای با تأکید بر رفتار کاری نوآورانه برای معلمان تربیت بدنی را تعدیل نمایند.

Background: Physical education teachers are key elements in education and training in the field of physical activity and health promotion. Given the changing society, professional development based on contemporary innovations has become an inevitable part of their professional lives.
Aim: The aim of this study was to explore professional development strategies with an emphasis on the innovative work behavior of physical education teachers in South Khorasan province.
Method: The present study was qualitative and exploratory. The researcher conducted interviews with physical education teachers to examine professional development strategies with an emphasis on innovative work behavior. The study population consisted of all physical education teachers in South Khorasan province during the academic year 2024- 2025. The samples were purposefully selected based on work experience, educational qualifications, and familiarity with innovation topics. Data collection continued through semi-structured interviews until data saturation was reached. Saturation was achieved after interviewing 14 physical education teachers in South Khorasan, but to ensure the credibility of the data, interviews continued with 19 teachers. The information obtained from the interviews was analyzed using Glaser’s grounded theory method and the 2020 MAXQDA software.
Results: The analysis of the conducted interviews using open, axial, and selective coding led to the identification of 311 statements. The codes derived from the interviews were categorized into 34 axial codes and 5 selective codes: organizational support strategies (9 strategies), evaluation and self-awareness (4 strategies), training programs (11 strategies), educational facilities and technologies (4 strategies), and societal culture (6 strategies). These were identified as professional development strategies for physical education teachers with an emphasis on innovative work behavior.
Conclusions: Based on the findings of this study, policymakers and education planners can utilize the proposed strategies to achieve the predetermined objectives related to physical education teachers, aligning them with contemporary needs. Additionally, they can mitigate the negative impacts of the lack of professional development strategies focused on innovative work behavior for physical education teachers.
