تدوین مدل فرهنگ ایمنی یک شرکت فولادی: یک مطالعۀ آمیخته

چکیده

زمینه: فرهنگ ایمنی مجموعه‌ای از باورها، هنجارها، انگیزه‌ها، نقش‌ها و عملکردهای تخصصی است که موجب کاهش رویارویی کارکنان‌، مدیران‌، مصرف‌کنندگان و عموم مردم با شرایط خطرناک و آسیب‌رسان می‌شود.
هدف: این پژوهش به منظور تدوین یک مدل مفهومی فرهنگ ایمنی و آزمون برازش آن در شرکت فولادی انجام شد.
روش: این مطالعه از نوع آمیخته اکتشافی (کیفی-کمی) بود. در بخش کیفی و کمی به ترتیب از روش‌های کلایزی و توصیفی (همبستگی) استفاده شد. در بخش کیفی، جامعه آماری شامل کلیه کارشناسان HSE و نیروهای عملیاتی بودند که از میان آن‌ها 42 نفر به صورت هدفمند و با استفاده از روش نمونه‌گیری همگون انتخاب شدند. دومین جامعۀ آماری شامل تمام کارکنان یک شرکت فولادسازی بودند که تعداد 473 نفر با روش نمونه‌گیری تصادفی طبقه‌ای به عنوان نمونه جهت تعیین برازش مدل انتخاب شدند. برای تجزیه و تحلیل داده‌ها از پدیدارشناسی توصیفی روش کلایزی و مدل‌یابی معادلات ساختاری استفاده گردید.
یافته‌ها: تجزیه و تحلیل داده‌های حاصل از مصاحبه‌ها منجر به استخراج 7 مضمون اصلی و 42 مضمون فرعی شد. مضامین اصلی عبارت بودند از مدیریت نظام‌مند و متعهد (با 16 مضمون فرعی)، عامل ویژگی‌های فردی (13 مضمون فرعی)، عامل شغلی (3 مضمون فرعی)، عامل اجتماعی (2 مضمون فرعی)، عامل محیطی (3 مضمون فرعی)، عامل سازمانی (3 مضمون فرعی) و عامل پیمانکاری (2 مضمون فرعی). بعلاوه، نتایج تحلیل معادلات ساختاری نشان داد که مدل مفهومی استخراج شده از برازندگی مطلوبی برخوردار است و با مشاهدات واقعی انطباق دارد.
نتیجه‌گیری: فرهنگ ایمنی حاکم بر صنعت فولادسازی کاملاً متأثر از عملکرد سیستم مدیریتی، شخصیتی، سازمانی، شغلی، اجتماعی، محیطی و پیمانکاری است. بنابراین، فرهنگ ایمنی یک کل چند بعدی و چند سطحی است که برای استقرار آن باید روابط ساختاری بین عوامل مدیریتی، شخصیتی، سازمانی، شغلی، اجتماعی، محیطی و پیمانکاری توجه شود.

Developing Safety Culture Model of a Steel Company: An Explorative Mixed Study

چکیده [English]

Background: Safety culture is a set of beliefs, norms, motivations, roles, and professional performance that reduce the confrontation of employees, managers, consumers, and the general public with dangerous and harmful conditions.
Aim: This study was conducted to develop a conceptual model of safety culture and examine its fit in the steel company.
Methods: This study was of mixed exploratory type (qualitative-quantitative). Colaizzian and descriptive (correlation) methods were used in the qualitative and quantitative sections, respectively. In the qualitative section, the statistical population included all HSE experts and operators, among whom 42 individuals were selected purposefully and using the homogeneous sampling method. The second statistical population included all the employees of a steel company, 473 of whom were selected by stratified random sampling as a sample to determine the fit of the model. The descriptive phenomenology of the Colaizzi method and structural equation modeling were used to analyze the data.
Results: Analysis of the data obtained from the interviews led to the extraction of 6 main themes and 42 sub-themes. The main themes of this study included systematic and committed management (including 16 sub-themes), personality characteristics (including 13 sub-themes), occupational (including 3 sub-themes), social (including 2 sub-themes), environmental-equipment (including 3 sub-themes), and contracting (including 2 sub-themes). In addition, the results of the structural equation analysis showed that the extracted conceptual model has a good fit and adapts to the actual observations.
Conclusions The safety culture governing the steel industry is completely influenced by the performance of the management, personal, organizational, occupational, social, environmental, and contracting systems. Therefore, safety culture is a multidimensional and multilevel whole that for its establishment, structural relationships among management, personality characteristics, occupational, social, environmental, and contracting factors should be considered.
